Don’t oversell the role. Be upfront about workload, pace, and expectations. The right candidate won’t be put off - the wrong one will.
Involve the team where possible
Even a brief meet-and-greet can reveal how a candidate interacts with others.

Ask referees about attitude, adaptability and team impact - not just performance metrics.
